Conclusion:

Although task behaviors have biggest impact on performance appraisal decisions, citizenship behaviors in the form of helping, voice and organizational loyalty also have substantial effects and are important causal determinants of performance evaluation decisions. The impact of implicit performance theories and/or folk theories on the appraisal decisions were fairly nominal.

  • How is the value of challenging behaviors perceived in relation to that of affiliative behaviors? (for ex, if a subordinate is low on helping or loyalty dimensions, does that influence how his/her voice behavior is viewed by supervisors?)
  • How do citizenship behaviors pre- and post- performance appraisals relate? (for ex: as per this study when both task and helping are low, ratee receives little benefit from demonstrating high voice. In this case what happens to voice behavior post appraisal?)
